The 58-day benchmark: why Workday roles hire like IT jobs

Workday runs the finance and people operations of more than 65% of the Fortune 500. The analysts and consultants who keep it running are often posted as Finance or HR jobs, but the public data points to IT-length searches. Here is what it takes to fill each type of Workday role, and how to shorten it.

01 · Demand

Workday keeps growing. The people who run it come from a narrow pipeline.

Workday reported $9.55 billion in revenue for fiscal 2026, up 13.1% year over year. It says more than 11,500 organizations use its products, including more than 7,000 core Financial Management and HCM customers.1 Every one of those tenants needs people who can configure business processes, maintain security, build reports and keep integrations running after go-live.

Most of that work happens outside Workday itself. In its latest annual report, Workday states that third parties provide a majority of deployment services for our customers.2 Implementation partners, independent consultants and in-house teams carry the load.

The supply side is narrower than the demand. Workday describes its Workday Pro certification program as an exclusive opportunity for Workday customers and partners,5 and its Talent Development Partner route for newcomers currently lists three universities.6 In practice, most people learn Workday on the job at a customer or partner. That means the pool of experienced candidates grows mainly with the number of projects, not with open enrollment.

Our readWhen almost everyone qualified already has a Workday job, posting and waiting does not reach them. The searches that close fast are the ones that go find people.
02 · Days to fill by role

Every Workday role tops out at the IT benchmark

No public dataset reports time to hire for Workday jobs specifically, so we built a planning range for each role type. The low end is the average for the business department the role is usually posted under. The high end is the average for the technical department its skills belong to. Both come from Gem's 2025 Recruiting Benchmarks, which cover 1.3 million hires from 2021 to 2024.3

Method: each range pairs two Gem 2025 department averages. These are estimates, not measured Workday figures, and they reflect companies using Gem's recruiting software, which skew toward tech employers.

The pattern is the finding. A Workday HCM analyst might be budgeted like an HR hire at 36 days, but the candidates who can actually build compensation plans or rework a hire business process are as scarce as IT specialists. Integrations and security roles start closer to the top because they are technical from day one.

Size matters too. SHRM's 2025 benchmarking puts typical time to fill at about a month and a half, but at organizations with 5,000 or more employees, non-executive roles took a median of 61 days.4 With most of the Fortune 500 on Workday, many Workday employers sit in exactly that bracket. Gem's data also shows the finance industry averaging 63 days to hire.3

Workday's own numbers point the same way. Its 2026 Global Workforce Report, drawn from more than 550 employers that use Workday Recruiting, found that time to fill held steady at about 60 days.9 That is right in line with the IT benchmark, not the HR or Finance one.

03 · The funnel

Hundreds of applicants, a handful of real candidates

Long searches are rarely about a lack of applicants. They are about how few of them can do the job. Gem found that only 0.3% of applicants to IT and Finance roles were hired, and 0.2% for People/HR. Hiring teams ran 25 to 36 interviews for each hire in those departments.3

04 · The cost of waiting

What an empty Workday seat is worth

The U.S. Bureau of Labor Statistics puts the median pay for computer systems analysts, the closest federal category to a Workday analyst, at $105,850 (May 2025), with about 32,900 openings a year projected over the next decade.7 Use the calculator to see how much salary-equivalent time slips by while a role stays open.

Method: annual salary ÷ 365 × days open. It counts salary only. Missed close deadlines, delayed releases and overtime for the rest of the team come on top.

Salary-equivalent time lost $19,068

Cutting the search from 58 to 36 days recovers about $7,233 of that.

05 · The playbook

Six ways to shorten a Workday search

  1. Plan for the IT number

Budget eight weeks, not five, for any Workday role, and start the search before the project or close cycle that needs the person.

  2. Hire for the module, not the title

"Workday analyst" covers everything from payroll to Prism. Write the requisition around the modules, project phase and tasks so the right people self-select.

  3. Go find people

Sourced candidates were hired at five times the rate of inbound applicants in Gem's data. Most experienced Workday people already have jobs and are not scrolling job boards.

  4. Screen with real scenarios

Ask candidates to walk through a business process change, a security policy or a calculated field they built. It filters faster than any keyword search.

  5. Use contract time as a bridge

A contract or contract-to-hire consultant can cover the gap while a permanent search runs. One Workday staffing firm reports that 94% of its 2025 Workday requests were contract or contract-to-hire.8

  6. Watch the calendar

Year-end close, payroll year-end and open enrollment all compete for the same people. Searches started a quarter ahead have far more candidates to choose from.
